In an exclusive interview with Manage HR APAC, Dicky Ramdhani shared his views on how HR leadership boosts staff well-being and guest experience in luxury hospitality.
Key Experiences behind a Hospitality Career
With over 13 years in Human Resources Development within the luxury hospitality sector, I’ve built a strong foundation in aligning people strategy with service excellence. Key milestones include leading HR functions at InterContinental Hotels & Resorts, where I oversaw two iconic Jakarta properties, and serving as HR lead at The Hermitage, a Tribute Portfolio Hotel, managing comprehensive HR operations.
Earlier in my career, I spent nearly four years at Four Seasons Hotels and Resorts, including valuable pre-opening experience, and several formative years with Mandarin Oriental Jakarta, where I developed deep expertise in employee relations, benefits, and compliance.
These diverse experiences have equipped me to lead as Cluster Director of Human Resources – Java Region at ARYADUTA Hotel Group, overseeing four flagship properties. I continue to focus on driving organizational performance through strategic HR leadership, empowering teams, and fostering a culture that balances excellence with well-being.
Creating Workplaces That Balance and Thrive
I’ve found that true performance excellence is only sustainable when it’s aligned with employee well-being. In luxury hospitality, where service quality defines the brand, our people are our most valuable asset — and their well-being directly influences guest satisfaction and loyalty. I focus on fostering a culture of recognition and respect, where employees feel genuinely valued. Additionally, I prioritize tailored learning and development programs that support both individual growth and operational goals. By empowering teams, listening actively, and aligning people strategy with business needs, we can drive high performance while ensuring our team members feel supported, motivated, and cared for.
Empowering Teams to Elevate Hospitality
I make sure we maintain a consistent feedback framework through regular oneon-one check-ins, team discussions, and cross-departmental forums. These channels allow employees to openly share insights and ideas, especially those who interact directly with guests. Their feedback is essential in identifying service gaps and opportunities for improvement. By actively listening and incorporating their input into operational planning, we not only enhance the guest experience but also foster a sense of ownership and engagement. This on-going dialogue supports a culture of collaboration, agility, and continuous improvement across all levels of the operation.
Innovation Anchored in a Strong Culture
I ensure that every innovation implemented has a positive impact on performance without compromising the established work culture. Open communication, relevant training, and active employee engagement are key to making sure the team feels involved and prepared for change. With this approach, innovation strengthens the culture of excellence rather than replacing it.
A Key Insight for Hospitality’s Rising Stars
I would emphasize the importance of recognition, trust, and communication. In the luxury space, success hinges on building genuine relationships—both with your team and your guests. Recognizing and valuing your employees’ contributions fosters loyalty and motivation. Trust empowers your team to deliver exceptional service confidently. And clear, transparent communication ensures alignment and drives continuous improvement. Together, these elements create a foundation for leadership that inspires excellence and sustains high-performance cultures in the luxury hospitality environment.
